Employee Engagement Survey Strategy

I led the design and execution of an enterprise listening and pulse strategy for a large, frontline-heavy organization. The approach captured timely feedback, translated insights into prioritized action, and helped leaders respond with clarity and accountability in high-turnover environments. 

Context

Engagement surveys are a critical strategic tool for understanding sentiment across large, distributed, frontline-heavy workforces. Without a clear strategy for design, interpretation, and leader enablement, survey results often become static reports rather than drivers of prioritized action and business outcomes. 

The Challenge

  • Capturing meaningful, actionable feedback in high-turnover, frontline environments
     
  • Balancing enterprise consistency with local relevance
     
  • Enabling leaders to act on themes and drivers, not just scores
     
  • Avoiding survey fatigue while maintaining trust in the listening process
     
  • Connecting engagement metrics to people-and-business outcomes such as retention and performance

  • Recurring pulse strategy to complement enterprise engagement surveys
     
  • Targeted deployment in high-risk or high-change areas to maximize relevance
     
  • Partnership with People Analytics to identify trends and priority drivers
     
  • Leader-ready dashboards connecting sentiment and operational performance
     
  • Structured guidance to help leaders interpret insights and take action

Results & Impact

This engagement strategy was intentionally integrated with broader employee experience efforts, aligning sentiment measurement with strategic priorities and action planning. 


  • Sustained strong participation across survey cycles, reflecting trust in the listening process.
     
  • Engagement survey participation reached 74.3%, signaling broad trust and relevance
     
  • Pulse insights informed targeted interventions in regions with elevated attrition and safety risk
     
  • Leaders gained clearer visibility into sentiment alongside operational performance
